Abstract : A study is reported of the variations in organizational commitment and job satisfaction, as related to subsequent turnover in a sample of recently-employed psychiatric technician trainees. A longitudinal study was made across a 10 1/2 month period, with attitude measures collected at four points in time. For this sample, job satisfaction measures appeared better able to differentiate future stayers from leavers in the earliest phase of the study. With the passage of time, organizational commitment measures proved to be a better predictor of turnover, and job satisfaction failed to predict turnover. The findings are discussed in the light of other related studies, and possible explanations are examined. (Modified author abstract)

• Summary: This study examines organizational commitment and professional commitment among a sample of social workers. It empirically explores the relationship between social workers’ commitment and nine work environment variables (collegiality, promotional opportunity, job security, organization and profession-specific skills, autonomy, legitimacy of promotions, distributive justice and supervisor recognition), six demographic or background variables (gender, relationship status, age, employment status, years in social work (profession tenure) and years employed in the current organization (job tenure). Improving turnover in public child welfare: Outcomes from an organizational intervention

To study whether public sector employees are a different type of employee with different expectations than the private sector employees, we look at differences in the generic dimensions of their psychological contract. Data from a survey of 4956 Belgian employees show that, compared to private sector employees, public sector employees attach less importance to career development opportunities and financial rewards promises, and perceive these promises as less fulfilled. They also perceive social atmosphere and work–life balance as less fulfilled. Furthermore, we observed significant gender differences in the importance and fulfilment of the psychological contract.

Comparing Private and Public Sector Employees' Psychological Contracts

A growing number of nonprofit organizations are considering strategic restructuring opportunities in the form of mergers due to the current social services environment of increasing competition and decreasing resources. Mergers can be viewed negatively with the loss of an organization's identity or positively as an opportunity to survive and enhance services. Drawing on the literature from both the for-profit and the nonprofit sectors, this article examines the elements of successful mergers related to the nature of the merger process and the role of the human element in all aspects of the merger process. It concludes with recommendations for managers considering a merger and suggestions for future research.

Managing Nonprofit Mergers: The Challenges Facing Human Service Organizations

This article addresses mergers in a nonprofit setting through a case study and a discussion of the literature. It addresses some commonly overlooked, though highly essential components of successful mergers: people. Nonprofit human service agencies are fundamentally changing the way they do business. The environment on which they depend is evolving rapidly, forcing many organizational and cultural changes. Mergers of nonprofit organizations operate similarly to those in proprietary settings, particularly around employee issues. Oftentimes the beginning phase of mergers creates workplace ambiguities for workers. In a merger, the culture of each organization must advance a deeper understanding and respect for the other's differences before the staff of each organization can build trust and communicate effectively as one team and create its own new culture.

Changing Organizational Cultures

The present research explores whether workers' commitment to their organization and commitment to their profession are related to an organization's auspice, to the nature of their job, and to employees' personal characteristics. Two hundred seven (207) social service employees from three types of organizational auspices participated in this study. These consisted of (1) public, (2) not-for-profit and (3) proprietary organizations. Using a oneway ANOVA and multiple regression analysis, it was found that both organizational and professional commitment are related to auspice. The three organizational groups were distributed along a continuum: public, not-for-profit, and proprietary, with workers from public organizations reporting less commitment. In addition, the findings regarding the professional commitment of social service workers appear to be related to employees' ages and to their position within the organization.
