This study analyses how minority employees engage with control in organizations. Differently from most critical studies of diversity management, which focus on how minority employees are discursively controlled, we approach (diversity) management as a constellation of both identity-regulating discourses and bureaucratic controls. We assume that minority employees are agents who actively resist and/or comply with the constellation of controls they are subject to. Based on qualitative data collected in a technical drawing company and a hospital, the specific constellation of controls in each organization is first reconstructed. Four interviews with minority employees are then analysed in depth, showing how their engagement with material and discursive controls creates both constraints and possibilities of micro-emancipation.

Minority employees engaging with (diversity) management: An analysis of control, agency and micro-emancipation

Changes have become a style and a mode of living of almost all present day organizations, and thus the military one as well. Organizational changes reflect a process of altering, i.e. modifying the existing organization and its components. The most important role in comprehending the necessity of change and in defining the phases of the change process and their implementation, is played by the management of the organization. It is essential that the management acquire the abilities to manage the changes. The management must have enough of both knowledge and skills for managing the organizational changes. The organizational change management process is not a simple act, but it is always a complex procedure involving a number of phases, as explained in this paper. The paper transparently presents the classification of organizational changes and analyzes the theories and prospects of changes.

Rethinking ethnicity: arguments and explorations

After many European countries introduced policies supporting self-employment in the 1980s, many migrants were not as successful as their native counterparts. The resources underlying policies for business starters are analyzed and existing assumptions about resources needed for entrepreneurial activity are challenged. The conception of resources underlying policy implementation has been based on a self-employment model of mainly native male entrepreneurs. The theoretical distinction between class and ethnic resources needs to be broadened by a more dynamic approach to biographical analysis. The concept of motivation as an important resource for entrepreneurship is developed using theories of Anthony Giddens and Talcott Parsons and examining the biographical narratives of self-employed migrants. The empirical basis of this study consists of the analysis of 40 biographical narratives of self-employed migrant women and men from the Rhein/Main area in Germany. The interviewees responded that the decision to become self-employed was grounded in strong motivation, either a result of biographical processes or a way of coping with "biographical conflicts and coercion." Other findings suggest that the absence of class resources is a basis for the emergence of strong motivation toward entrepreneurship, while cultural and sub-cultural experience/capital became the resource for developing business plans in a chosen field. Existing motivation potentials can be supported through an entrepreneur-friendly cultural environment, which neither idealizes nor dismisses migrant men and women. The issue of motivational resources becomes important in practices of labor administrations in Europe, aiming at extending public support to non-privileged business starters without class resources. Conceptualizing aesthetic innovation as the social and cultural act of claiming value, we investigate how ethnic minority creatives rhetorically construct their work as innovative, while dealing with contradictory discourses of ethnicity. From our analysis of the rhetorical schemes they deploy to construct aesthetic innovation, three types of argumentations emerged: (1) argumentations relating one's creative work to one's unique self and biography through liaisons of coexistence; (2) argumentations establishing aesthetic innovation vis-a-vis other products and traditions through comparisons and model schemes and (3) argumentations highlighting power struggles between the creative and some ‘significant others’ in the creative industries through personifications and hierarchies.
