TL;DR: This article examined decision making in 10 highly selective doctoral programs, including the meanings faculty associate with common admissions criteria, through 86 interviews and 22 hours of admissions committee observations, and found that conceptions of merit changed throughout the review process.

Structure and belonging: Pathways to success for underrepresented minority and women PhD students in STEM fields.

TL;DR: Investigation of publication rates, which largely determine a new PhD student’s competitiveness in the academic marketplace, and subjective well-being suggest that mitigating factors that negatively affect diversity should not, in principle, require the investment of large resources, but rather requires attention to the local culture and structure of individual STEM PhD programs.
